If you don't want to **** off a guy in arb, what's the best thing to do? Sign him long term immediately? Offer him exactly his demands?

Arbing somebody three times is the only thing that I know of that can cause a problem.

but is there a way to make him more likely to sign a second long term contract without going to free agency?

That would depend on his patience rating.  Low patience guys will want to go FA.  High patience guys may be willing to re-sign.  What happened many season earlier during his arb years will have no effect upon a second LT contract.
